Race Trumps Gender in Silicon Valley's Double-Paned Glass Ceiling

New Ascend Foundation study on intersection of race/gender in technology leadership shows scant progress for minorities; Asian women least likely to ascend to top ranks

NEW YORK, Oct. 3, 2017 /PRNewswire/ -- Despite Silicon Valley's focused efforts to improve diversity and inclusion among its workforce, the innovation capital of the United States has not yet delivered on its bold ambitions. The Illusion of Asian Success (www.ascendleadership.org/research), a new report from the Ascend Foundation (www.AscendLeadership.org), a non-profit Pan-Asian career lifecycle organization, spotlights the evolving challenges for Asians, Blacks, Hispanics, and minority women in climbing the professional ladder to success.

The Illusion of Asian Success: Scant Progress for Minorities in Cracking the Glass Ceiling from 2007-2015, is a new study on Silicon Valley diversity by the Ascend Foundation (www.ascendleadership.org/research), a non-profit Pan-Asian career lifecycle organization. The report spotlights the evolving challenges for Asians, Blacks, Hispanics, and minority women in climbing the professional ladder to success in San Francisco Bay Area technology companies.

Ascend analyzed the leadership pipeline for San Francisco Bay Area technology companies through publicly available data covering 2007-2015. All companies with 100-plus employees are required to file EEOC reports identifying workforce composition by job categories, race and gender. Therefore, the study includes pipeline data aggregated from hundreds of companies, including Apple, Cisco, Facebook, Google, HP, Intel, Twitter, Yelp and others.

While the Bay Area is home to one of the most heterogeneous populations in the U.S., researchers found that diversity in technology leadership roles has generally stagnated over the last decade. Here are some key findings in The Illusion of Asian Success:

-Race is an increasingly more significant impediment than gender to climbing the management ladder, with Asian women and Hispanic women most affected.
-Asians are the least likely to be promoted to managerial or executive positions, in spite of being the largest minority group of professionals and the most likely to be hired. In particular, Asian women are the least represented group as executives, at 66% underrepresentation.
-White men and women are twice as likely as Asians to become executives and hold almost three times the number of executive jobs.
-Even though white women are now substantially more successful in reaching the executive level than ALL minority men or women, white men are still 47% more likely than white women to be executives.
-Both Blacks and Hispanics have declined in their percentage share of the professional workforce despite efforts to hire more underrepresented minorities.

"When we used the Executive Parity Index to compare the numbers of minorities as executives to their numbers in the workforce, it was clear that that efforts to promote more Asians, Blacks, and Hispanics have made no meaningful impact to the minority glass ceiling," said Buck Gee, a former vice president and general manager at Cisco Systems who is an Ascend executive advisor and a study co-author. "That said, we saw progress made by white women, so we know tech companies can change. Now it's time to do the same for minority men and women."

Co-author and Ascend executive advisor Denise Peck, a former vice president at Cisco, stated, "Minority women continue to bump against a double-paned glass ceiling. The data show that a general focus on developing women leaders has not addressed the distinct challenges for Asian, Black, or Hispanic women. This has been an unspoken truth in the minority community, and we hope that our report opens a long overdue dialogue. We encourage all companies to take a hard look at their minority pipeline and ask how they can do better."

"In spite of companies investing in their recruiting and hiring of Asians, Blacks and Hispanics, advancement to senior corporate ranks and corporate boards is still highly limited," said Anna Mok, executive vice president and national board member of Ascend. "To make the systemic changes that positively impact and advance results, CEOs, their executive teams, and corporate boards need to actively lead change and drive solutions."

How is Your Company Addressing Diversity?

Ascend offers two simple tools to help companies determine if they have a leadership diversity imbalance. The Executive Parity Index™ (EPI) scores a company's diversity in its executive workforce relative to its entry-level workforce. The new Management Parity Index™ (MPI) helps assess the flow of diversity from the ground floor to middle management. Just plug your most recent EE0-1 data into the calculators to determine your MPI and EPI.

Ascend Foundation study featured in a recent The Economist article

Ascend Foundation's research study Hidden in Plain Sight: Asian American Leaders in Silicon Valley is featured in a recent The Economist article titled "The model minority is losing patience".

The article goes on to say: It is true that although Asian-Americans do remarkably well at school and university, and have high average incomes, in the workplace they are under-represented in top jobs. A “bamboo ceiling” seems to apply. Asians do well in the lower and middle levels of companies and professions, but are less visible in the upper echelons. Buck Gee, Janet Wong and Denise Peck, Asian-American executives who put together data from Google, Intel, Hewlett Packard, LinkedIn and Yahoo for a report published by Ascend, an Asian-American organisation, found that 27% of professionals, 19% of managers and 14% of executives were Asian-American.

High-flying Asian-Americans, like the three authors of the Ascend report, suggest that cultural patterns may contribute to the group’s under-representation at the top. “There’s something in the upbringing that makes Asians shy,” says Mr Gee. “Engineers are nerds, but within that self-selected group of nerds, Asians are even more nerdy.” “We’re brought up to be humble,” says Ms Wong. “My parents didn’t want to rock the boat. It’s about being quiet, not making waves, being part of the team. In corporate life, you have to learn to toot your horn.” “There’s a natural order of human relationships in Confucianism,” says Ms Peck. “You don’t argue, you don’t contradict authority.”

Ascend Foundation is partnering with The Everest Project, a nonprofit research initiative that is completing a study focused on women leading change and innovation in Corporate America. Having interviewed over 400 executives, Everest is now surveying women from companies and organizations across five affinity groups - Black, Hispanic, LGBTQ, Pan Asian, and White. Applications of our research will have impact on how women lead across sectors and industries. In this study, co-sponsored by The Spears School of Business at Oklahoma State University, we are interested in the leadership experiences, facilitators and challenges women have faced, and the best practices they’ve crafted along the way. The result of this research will be presented in the aggregate and without individually identifying information.

The ideal survey participant is an executive who sits within 1-5 levels of the CEO. The survey will take about 15 minutes. We are asking each Survey Subject to select a colleague to complete a 10 minute companion survey. That colleague should be a peer who is familiar with the Survey Subject’s leadership. Again, this private and confidential research is protected under Oklahoma State University’s research guidelines for participant information safety and security.

A new report on diversity in Silicon Valley shows that Asians and Asian-Americans are well-represented in lower-level positions — but, in comparison, severely underrepresented at the management and executive levels at five large, established tech companies.

Ascend, an Asian-American professional organization based in New York, found that although 27 percent of professionals working at those companies are Asian or Asian-American, fewer than 19 percent of managers, and just under 14 percent of executives, are.

Asian women are especially underrepresented. Out of all the Asian-American women working in tech, only 1 in 285 is an executive. That compares to a ratio of 1 executive per 118 professionals in the workforce as a whole — and, for white men in tech, a ratio of 1 in 87, reports Ascend.

Why are so few of the Asians and Asian-Americans working in tech breaking into management? Four Asians in the tech industry — two U.S.-born and two foreign-born — shared their experiences and perspectives with NPR's Arun Rath. They noted the importance of role models, the burden of expectations — and, in the case of Asians born abroad — the challenge of obtaining a visa.

Ascend Foundation publishes new research on Silicon Valley leadership diversity

Glass Ceiling for Asian Americans Is 3.7x Times Harder to Crack

Ascend Foundation publishes new research on Silicon Valley leadership diversity; Offers Executive Parity Index tool to measure the effect of race and gender

NEW YORK CITY — May 6, 2015 — It’s tough enough for women to crack the glass ceiling in business, but for Asian American men and women, the challenge is even greater. Released at the start of Asian-Pacific American Heritage Month, a new study from the Ascend® Foundation (www.ascendleadership.org) examines a problem that has been hidden in plain sight for decades and, for the first time, quantifies the impact of race and gender in a data-driven investigation of Silicon Valley’s Asian glass ceiling.

The new report, Hidden in Plain Sight: Asian American Leaders in Silicon Valley (http://goo.gl/HeTLzs), analyzes the leadership pipeline using 2013 employment data filed with the U.S. Equal Employment Opportunity Commission (EEOC) by five major Silicon Valley-based companies — Google, Hewlett-Packard, Intel, LinkedIn, and Yahoo. Concurrently, Ascend, the largest non-profit Pan-Asian organization for business professionals in North America, has rolled out a new Executive Parity Index™ (EPI™) calculator tool on its website (www.ascendleadership.org/?page=EPI) that can be used by any company to help measure its leadership diversity.

Using a novel EPI approach to compare representation of South and East Asians in the leadership pipeline, the Ascend report uncovers surprising new insights about the role of race and gender in Silicon Valley:

· Although both race and gender are factors that contribute to a glass ceiling, the impact of race is 3.7 times more significant than the impact of gender as a negative factor for the Asian workforce within the companies examined.

· While white men are 42% more likely than white women to be an executive in these companies, they are 149% percent more likely than Asian men to be an executive, and 260% more likely than Asian women to be an executive.

· For Asian women in these companies, this translates into a “double whammy” race-plus-gender problem: Only 1 of every 285 Asian women is an executive, less than half the ratio for the entire workforce of 1 executive per 118 professionals.

“Most surprising is that the EEOC data has been widely reported, but no one bothered to look at its real implications,” said Buck Gee, a former vice president and general manager at Cisco and one of the study co-authors. “With the EPI analysis approach, we now have a simple and meaningful way to measure and compare executive pipelines by gender and race.”

A Wake-Up Call for Employers and Employees

“The common assumption is that Asians are successful since so many of them already work in Silicon Valley companies,” said Janet Wong, a former partner at KPMG and study co-author. "However, our deeper EPI analysis reveals that while Asians are well-represented —even overrepresented— at the staff and professional levels, they are underrepresented in the management pipeline and barely seen at the executive levels."

This gap is a huge wake-up call for both employers and employees. “We believe this huge disparity is attributable to the clash between elements of traditional Asian culture and American corporate culture, specifically gaps in awareness, expectations, role models, and behavior,” added Wong.

Denise Peck, a former vice president of marketing at Cisco and the third study author, stated, “While these gaps bring an important issue to the foreground, the good news is this is an addressable problem. The fastest and most effective way to build an Asian leadership pipeline is to attack the problem from both ends. Companies can conduct an affirmative search to identify high potential Asian managers and leverage culture-specific leadership programs, and Asian professionals must develop and demonstrate soft leadership skills. While many companies already realize that they have an Asian leadership gap, they can get a deeper understanding of their gender and racial gaps with an EPI analysis.”

What’s Your Company’s EPI?

Many companies are unaware of the extent of their leadership pipeline problem, although every company with more than 100 employees is required to file an EEOC report. An easy way to determine whether your company has a leadership diversity imbalance hidden in plain sight is to plug the data from your most recent EEOC report into the EPI calculator on the Ascend website. Please also download a free copy of Hidden in Plain Sight: Asian American Leaders in Silicon Valley.
